Enjeux et limites d'une approche ascendante. Le cas de la stratégie RSE au CEA/Grenoble

Abstract : This thesis aims to better understand the strengths and weaknesses of a bottom-up management approach in order to build a CSR strategy. Thanks to the study of a company case study and the meeting of some employees involved in the process, we discover that the motivations of individuals are mainly intrinsic. Their expectations are high regarding autonomy while maintaining support from the manager to give them the main guidelines. The approach is consistent with the various international texts that govern CSR and meets employees' expectations. In addition, bottom-up management makes it possible to develop more efficient projects by being better adopted and more easily applicable while meeting concrete needs. This participative management also influences social performance by responding to employees' intrinsic motivations (affiliation, autonomy and skills development) and by promoting a certain well-being at work. However, the approach has some weaknesses regarding work organization and performance measures. In our case study, we note that CSR is a victim of a lack of legitimacy and misunderstanding. In addition, some threats must be considered by management such as the risks of disengagement, overengagement and loss of reference for managers. Finally, we note as key success factors the consistency of the approach with the company's challenges to ensure the support of the principals.
